بررسی نقش نهادهای میانجی نوآوری فناورانه در ایجاد رابطه مدیریت منابع انسانی و عملکرد شرکت (مورد مطالعه: پژوهشگران حوزه نانوفناوری)

چکیده

در سال های اخیر رابطه بین مدیریت منابع انسانی و عملکرد شرکت، توجه بسیاری از پژوهشگران در حوزه منابع انسانی و نوآوری را به خود جلب کرده است. منابع انسانی به عنوان سرمایه اساسی سازمان ها در کنار سایر منابع، مطرح و در حقیقت رکن اساسی هر سازمان در برآورده ساختن راهبرد ها و دستیابی به اهداف می باشد. در این مقاله سعی شده است نقش مدیریت منابع انسانی در نوآوری فناورانه سازمان نشان داده شود و تاثیر مولفه های مختلف نظام مدیریت منابع انسانی بر نوآوری فناورانه در میان پژوهشگران فعال در صنعت نانو مورد بررسی قرار گیرد. بر همین اساس، با پیمایشی که در بین شرکت ها و متخصصان نانوفناوری انجام شد، 5 گروه عوامل تاثیر گذار بر نوآوری فناورانه شرکت و در نهایت عملکرد شرکت مشخص شد. این 5 دسته عبارت بودند از انگیزه های مادی، انگیزه های غیر مادی، آموزش نیروی انسانی، ارزیابی و کنترل فرآیند و ارزیابی و کنترل خروجی. سپس با استفاده از آزمون های فرض آماری، ارتباط بین این عوامل 5گانه و نوآوری فناورانه سنجیده شد. نتایج منجر به تایید همه فرضیات مدل به جز تاثیر انگیزه های مادی بر نوآوری فناورانه در میان پژوهشگران حوزه نانوفناوری شد. یکی از نتایج مهم این تحقیق این است که کنترل خروجی تاثیر منفی بر نوآوری فناورانه داشته در صورتی که کنترل فرآیند تاثیر مثبتی بر آن دارد. نوآوری فناورانه نیز اثر نسبت خوبی بر عملکرد سازمانی دارد.

چکیده [English]

Human resource management (HRM) is one of the most important resources of organizations and a basic element in obtaining organizational goals and strategies. This study aims to show the role of HRM in technology innovation and to investigate the effect of miscellaneous components of HRM on technology innovation. The participants in this study are active researchers in the field of nanotechnology. Based on a survey conducted among nanotechnology organizations and the subject matter experts, five groups of factors influencing innovation are determined. They include financial incentives, non-financial incentives, HR training, the evaluating and monitoring of process, and the evaluating and monitoring of output. Then, using appropriate statistical tests, the relationship among these factors are investigated. The results confirm all the hypotheses except the effect of financial incentives on technology innovation. In addition, the results indicate that external control has negative effect on technology innovation, whereas process control has positive effect on this variable.
